From AI Adoption to Management Effectiveness: Examining Leadership as the Mediating Mechanism in Special Education

Abstract

Artificial intelligence (AI) is increasingly transforming educational institutions by supporting decision-making, administrative efficiency, information management, and educational service delivery. However, the successful adoption of AI may depend on organizational mechanisms that translate technological capabilities into effective management practices. This study examines the relationship between AI adoption and management effectiveness in special education institutions in Pakistan, with leadership as a mediating mechanism. Drawing on the Resource-Based View, Transformational Leadership Theory, and Socio-Technical Systems Theory, the study adopts a quantitative, cross-sectional research design. Data are collected from teachers, coordinators, administrators, and institutional heads working in special education institutions and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The findings indicate that AI adoption positively influences leadership and management effectiveness. Leadership also demonstrates a significant positive effect on management effectiveness and partially mediates the relationship between AI adoption and management effectiveness. The results suggest that AI adoption alone may not be sufficient to improve institutional management; rather, effective leadership is essential for integrating AI capabilities into organizational processes and translating technological potential into improved management outcomes. The study contributes to the emerging literature on AI-enabled educational management by highlighting leadership as a critical mechanism linking technological adoption with organizational effectiveness. Practically, the findings suggest that policymakers and special education institutions in Pakistan should complement investments in AI technologies with leadership development, AI literacy, professional training, and responsible governance.
